How to have impactful 1 on 1 conversations: Create space and conditions with the four-step framework

What if we saw 1:1 conversations as small sanctuary spaces within our working lives? Spaces that not only support the delivery of high-quality care but also allow people to pause, feel heard, think differently, and reconnect to purpose.
At times, we might not have all the answers, and it can feel counterintuitive to help without fixing a problem immediately. Yet some of the greatest impact comes not from starting with a solution, but from creating the space where someone can see, feel, think, and do differently.
To structure each conversation, what matters most is to consider ‘What SPACE is needed?’ This means we can read the Situation, identify Patterns and align our Approach, Conversation and Enquiry. The four-step framework below offers an example of thinking about intervention as a spectrum, from creating space to be to creating conditions to act.
1. Regulation: Create spaces for the human being
S | Someone seems overwhelmed or unlike themselves.
P | A change from their usual way of being – faster or slower speech, heightened or absent emotion, confusion, indecision, repeated concerns or withdrawal.
A | Create calm. Slow your pace, soften your tone, allow silence and listen.
C | “Let’s take a moment together. Take your time”
E | “What would help you most right now?”
2. Validation: Help people feel seen
S | Someone seems overwhelmed or unlike themselves.
P | A change from their usual way of being – faster or slower speech, heightened or absent emotion, confusion, indecision, repeated concerns or withdrawal.
A | Create calm. Slow your pace, soften your tone, allow silence and listen.
C | “Let’s take a moment together. Take your time”
E | “What would help you most right now?”
3. Care and civility: Create the conditions for challenge
S | The conversation requires challenge, accountability or learning.
P | Resistance, avoidance or tension that suggests psychological safety may be reducing.
A | Create respectful honesty. Separate the person from the problem by staying curious about the wider system influence and avoiding individual blame.
C | “Let’s look at this together.”
E | “What was happening in the environment that made that seem like the best path forward?”
4. One next step: Create momentum
S | The challenge is complex and there isn’t a clear answer.
P | Feeling stuck, overwhelmed or waiting for certainty before acting.
A | Create movement. Identify one safe-to-try next step that creates learning.
C | “We don’t need all the answers today. Let’s work out our next step.”
E | “What’s one small step we could take that would help us learn what to do next?”
